The Mediating Role of Work Engagement in the Influence of Person-Job Fit on Work Performance
Abstract
Digital transformation in public service delivery requires Civil Servants (ASN) to have a strong fit between their competencies and job demands, as well as high work engagement. This condition is particularly relevant tothe Investment and One-Stop Integrated Services Office of Agam Regency, which faces increasing demands for service quality and adaptation to digital-based public services. This study aims to examine the effect of Person-Job Fit on Work Performance and analyze the mediating role of Work Engagement. The study employed a quantitative approach with a causal associative design. The population consisted of all ASN working at the Agam Regency Investment and One-Stop Integrated Services Office, using a saturated sampling technique. Data were collected through a cross-sectional questionnaire and analyzed using Partial Least Squares-Structural Equation Modeling (PLS-SEM) with a bootstrapping procedure. The results indicate that Person-Job Fit has a positive but insignificant direct effect on Work Performance. Person-Job Fit has a positive and significant effect on Work Engagement, while Work Engagement positively and significantly affects Work Performance. Furthermore, Work Engagement significantly mediates the relationship between Person-Job Fit and Work Performance. Thus, job fit contributes to performance primarily through increased employee engagement.
