Artificial intelligence as a catalyst for leadership transformation and organizational performance in Tunisian SMEs

Abstract

The growing integration of artificial intelligence (AI) is reshaping leadership practices in small and medium sized enterprises, yet the mechanisms underlying this transformation remain insufficiently explored. This study examines how AI adoption contributes to leadership transformation through improvements in decision quality within SMEs. Drawing on transformational leadership theory and research on responsible AI governance, a conceptual model is tested using survey data collected from 302 leaders of Tunisian SMEs. The analysis employs Partial Least Squares Structural Equation Modeling, which is appropriate for assessing complex mediation and moderation effects. The findings indicate that more intensive AI use enhances decision quality, supporting the development of more participative and future oriented leadership practices. Transformational leadership is positively associated with employee engagement and organizational performance. Moreover, a responsible AI climate strengthens the relationship between AI adoption and leadership transformation, highlighting the importance of ethical and transparent AI governance in supporting sustainable leadership development outcomes globally. This study adopts a quantitative research design using data collected from 302 leaders of Tunisian SMEs through an online survey. Structural equation modeling (SEM) with the SmartPLS 4 software was applied to test the proposed conceptual model and hypotheses. The model examines the direct effects of AI use on decision quality, leadership transformation, and organizational performance, as well as the moderating role of a responsible AI climate. Reliability, validity and multicollinearity tests were conducted to ensure the robustness of the measurement and structural models. The results reveal that the use of AI significantly enhances decision quality and promotes transformational leadership among SME leaders. Decision quality partially mediates the relationship between AI use and leadership transformation. Transformational leadership, in turn, has a positive and significant impact on both employee engagement and organizational performance. Furthermore, the presence of a responsible AI climate strengthens the relationship between AI use and leadership transformation. These findings highlight the strategic and ethical importance of AI adoption in fostering effective and adaptive leadership within Tunisian SMEs. This study is limited to Tunisian SMEs, which may restrict the generalization of findings to other cultural or organizational contexts. The use of a cross-sectional design limits causal inference. Future studies could adopt longitudinal or comparative approaches to validate these results across industries and regions. Despite these limitations, the research provides strong empirical evidence on the role of AI in shaping leadership behaviors. It also opens new avenues for exploring how digital technologies and ethical climates jointly influence managerial practices and organizational development. The study provides actionable insights for SME leaders and policymakers in emerging economies. It emphasizes that integrating Artificial Intelligence (AI) into managerial processes enhances decision quality, promotes transformational leadership and strengthens employee engagement. Managers should focus on fostering a responsible AI climate that supports ethical use, transparency and trust. Training programs should develop leaders' digital and analytical skills to align technology with human values. These findings guide organizations in leveraging AI strategically to achieve sustainable performance and foster innovation-driven growth. This study highlights the social value of adopting AI responsibly within small and medium-sized enterprises. By fostering transparent and ethical AI practices, organizations can strengthen trust between leaders and employees, promote fairness in decision-making, and enhance overall workplace well-being. Responsible AI leadership also contributes to reducing resistance to technological change and encourages inclusive participation in digital transformation. Ultimately, the findings underline that ethical and human-centered AI adoption not only drives organizational performance but also supports broader social sustainability and responsible innovation in the digital economy. This study offers an original contribution by integrating technological, behavioral and ethical dimensions to explain how AI drives leadership transformation and organizational performance in SMEs. It extends transformational leadership theory by introducing decision quality as a key mechanism and a responsible AI climate as a moderating factor. Empirical evidence from Tunisian SMEs provides new insights into how AI adoption fosters ethical, data-driven, and adaptive leadership practices. The research adds value to both scholars and practitioners seeking to align digital innovation with sustainable and human-centered management.

Artificial Intelligence Leadership Competencies and Organizational Transformation in the Ministry of Information, Communications and the Digital Economy, Kenya

Artificial intelligence (AI) is rapidly redefining how public organizations operate, innovate, and deliver services. However, the extent to which AI leadership competencies shape organizational transformation in public institutions remains inadequately explored, particularly in emerging economies such as Kenya. This study examined the relationship between AI leadership competencies, specifically visionary leadership, digital literacy, and ethical governance and organizational transformation within the Ministry of Information, Communications and the Digital Economy (MICDE). Grounded in the Dynamic Capabilities Theory, the study employed an explanatory research design, integrating quantitative and qualitative methods to capture the multidimensional nature of leadership influence. Data were collected from 176 respondents, including directors, departmental heads, and ICT officers, selected through Yamane's (1967) sampling formula and stratified random sampling. Quantitative data were analyzed using multiple regression analysis, while qualitative data from interviews were thematically analyzed to corroborate statistical results. The findings revealed that AI leadership competencies collectively accounted for 61.3% (R² = 0.613) of the variance in organizational transformation. Visionary AI leadership had the strongest and most significant effect (β = 0.451, p < 0.001), followed by leaders' digital literacy (β = 0.328, p = 0.003) and ethical governance competencies (β = 0.267, p = 0.011). Qualitative results supported these findings, illustrating that leaders who demonstrate digital foresight, technological proficiency, and ethical stewardship drive innovation, adaptability, and improved service delivery. The study concludes that cultivating AI leadership competencies is pivotal for realizing digital transformation in Kenya's public sector. It recommends embedding AI leadership training in capacity development frameworks, strengthening ethical AI governance standards, and fostering inter-agency collaboration to accelerate the national digital transformation agenda.

The Association Between Human–AI Interaction and Leadership: A Structural Equation Modeling Analysis in Colombian Organizations

Artificial Intelligence (AI) has evolved from a tool for automation into a strategic component of organizational decision-making. However, the extent to which the dimensions of Human–AI Interaction are associated with leadership remains underexplored, particularly in emerging economies. This study examines how interaction quality, productivity enhancement, user experience, organizational impact, ethical governance, and innovation are associated with Leadership Effectiveness and Organizational Sustainability in Colombian organizations. We applied Structural Equation Modeling (SEM) to data collected from 170 participants using a purpose-built 30-item instrument designed to measure eight dimensions of the human–AI relationship through a five-point Likert scale. Six dimensions assessed Human–AI Interaction (Interaction Quality, Productivity and Efficiency, User Experience and Acceptance, Organizational Impact, Ethical Governance, and Innovation and Transformation), while two dimensions assessed leadership (Leadership Effectiveness and Organizational Sustainability). Estimation used maximum likelihood (ML/FIML) as the primary method, with robust ML (MLR) and an item-level WLSMV estimator as sensitivity checks. Correlation analysis (Pearson, with Spearman as a robustness check) revealed consistent positive and significant associations among all construct indicators. Confirmatory Factor Analysis (CFA) confirmed convergent validity, with innovation (λ=0.88) emerging as the highest-loading dimension. The structural model demonstrated a significant association between Human–AI Interaction and leadership (two-parcel model: β=0.95, R2=0.91). Under a more conservative six-item leadership specification, the association attenuates to β=0.87 (R2=0.75), which we treat as the substantive estimate. Common-method-variance diagnostics (Harman’s first factor =48.8%; a common latent factor accounting for ≈41% of variance) and an elevated RMSEA (= 0.13) signal the need for expanded measurement models and longitudinal designs to address causality. The findings suggest that ethical governance and innovation-oriented AI interaction are primary correlates of leadership effectiveness in digital organizations operating in emerging economies.
